Create a Culture Belonging at PetSmart

Challenge:

Create an environment where 50,000+ associates feel like they truly belong.

Actions:

In 2018, we created the Diversity Action Council (DAC) to guide our strategic work around Diversity, Equity and Inclusion - and in 2019, we formalized, staffed, and funded a team to drive this work forward. The first strategic decision was to refer to our work as "Belonging" to ensure that every single associate, regardless of what makes them different or unique, knows they have a place at PetSmart.

In addition to the DAC, we assigned an Executive Sponsor to each of our Associate Resource Groups (ARGs). These two actions gave nearly every member of PetSmart's Senior Leadership Team a formal role in our Belonging efforts. Additionally, we engaged Officers of the company (VP-level) through our Officer Council and set the expectation that every Officer must Create a Culture of Belonging at PetSmart. This is reported and tracked through our annual review process. In 2022, our work to Create a Culture of Belonging cascaded down to the Director-level.

Through our work, we've engaged all PetSmart leaders, Director and above. The actions this engaged leadership team have taken are many:

  • Trained all leaders Director and above on Unconscious Bias. This Includes leaders in the field, In our distribution centers, and In offices. Our CEO brought his entire SLT through this training and refers to the "11 common biases covered in the training at the start of every sfngle talent conversation that takes place
  • Rolled out a company-wide week of Belonging across all stores, distribution centers, and offices (we just celebrated our 5th annual Belonging Week fn April 20231)
  • Department leaders have engaged with Cultural Milestone celebrations In staff meetings and all team discussions. Some leaders have even created "Cultural Milestone Captains" who help bring assets created by the Belonging team to life on a monthly basis
  • Implemented two new ARGs based on associate feedback. We now have six Associate Resource Groups: PRIDE AT WORK, Women Inspiring Strength and Excellence (WISE), MOSAIC (Multicultural), StartSmart (early-to-career), Awareness of Visible and Invisible Differences (AVID), and SERVE (Veterans)
  • Rolled out a new social platform where associates can engage with each of the six ARGs regardless where they work In the company and can access Belonging Week content on and off the clock Identified and launched partnerships with organizations like DisabllitylN, the Hispanic Corporate Council, Black Chamber of Arizona, and diverse job boards to help recruit talent that represents the communities that we call home
Outcomes:

These actions have allowed us to support community partners while achieving Belonging engagement scores that exceed vendor benchmarks on our Annual Engagement Survey. In 2023, we saw scores for "I feel like I truly Belong at PetSmart" Increase (again) for our associate population.

Our collective success depends on creating and maintaining a culture where everyone feels like they truly belong.
